一般指上司或同事等用非暴力的方式刺激对方,致使一方或多方心灵受到严重伤害
的行为。主要体现在让人长期饱受讥讽、漠视甚至停止日常工作等刺激,使人心理上压
抑、郁闷,身体的免疫、代谢等功能受到损害,从而带来各种疾病和心理障碍。
职场冷暴力主要表现在哪些方面?调查显示,选择 low review score比例最高,占到69
%, “工作量的突然变化”和“故意刁难
,不配合”,分别占到49%和42%;另外,“无中生有,恶意攻击”、“冷嘲
热讽、刻意打击”也成为冷暴力的体现,均为35%的比例。
不难看出,不少白领正在冷暴力中备受煎熬:上司不留情面地否定你,边缘化你;
同事对你不理不睬,无缘无故疏远你……
数据显示,50%的调查参与者将冷暴力的主要来源归为其所在部门的上级主管;另
有21%的调查参与者将冷暴力来源归于本部门同事;其他部门的主管成为冷暴力的第三
来源,占8%比例。
面对冷暴力,“忍耐并调整心态”、“跳槽,另谋高就”成为多数人的选择,分别
占到32%和31%;19%的调查参与者表示,会积极采取交流沟通的途径尽量去化解;10%的
调查参与者表示,会选择“针锋相对,以冷制冷”;6%的人选择“就当没发生过”。
不过,专家建议,一味忍让并非良策,尤其是对上司的冷暴力,应该及时勇敢地说
“不”。建议从以下几点做起:首先多跟同事和主管进行沟通,有问题及时解决;其次
,一旦遭遇到职场冷暴力,要多反思自己的不当之处,积极寻求解决的办法;其三,增
强自身“免疫力”,凡事不要太较真,培养自己豁达开朗、乐观幽默的个性。如果实在
不堪忍受,换个东家也没什么大不了的,千万别让一时的冷暴力摧毁自己的自信和前程。 |

Most of people should get more cash in new review system, but I think top performer got paid less than old system.
I am little shocked to hear one guy in our team got 5. He is very smart guy
and his coding is fine, but he is kind of too hard to work with, probably got too many
negative feedbacks from peers.

The actual additional increase on base is about 5%, and don't forget there
was no merit increase a couple years ago, so let's say it just makes even.
Why we earned less, here is the trick:
Let's say there is $7000 stock reward shifted to salary, and your target is
%100.
The "increaed" salary only take effect after September, but the $7000 stock
loss affected immediately and applied to last year.
So there is one time $7000 loss by stock alone for this review.
If you got promotion this year, or got rate 1+, 1, 2; In other worlds, your
stock awards is more than 100% of your target, the stock loss is even more;
Your income for this annual review in new system is less than in old system
indeed, for some top performers, a big loss.
The new system is even more restricted on curve; In the old system, there is
only 10% at bottom. In the new system, managers need to fill %13+7% = 20%
new bottom. One out of five Microsoft employee will be in "let go" state
every year.
In the long term, yeah, we got more cash, but that's with the cost of stock
loss.
HR shifted money from one place to another; No big difference in overall
income, don't be fooled.
